How to nurture an Allrounder in ICC III?

I am managing Pakistan in international mode only and there are so many decent allrounders available having batting avg of 40 and bowling of late 20s in FC but when they comes to International arena all of them failed miserably ,On the other hand same talented allrounders on different countries have now over 400 Test wkts with 8000 runs Which is simply amazing and treat to play against with ,but the problem is how can I nurture my allrounders who have similar talent to perform like them? At which age should I induced him to my team and wat sort of coaching etc is required.
 
Well I would rotate with the Batting and Bowling techniques whilst they are young and keep training them whilst playing them. After a few years they should be rather good and then you can either put a technique on what they do worse(Bowling or Batting) or you can put a net on what they do worse. The choice is up to you, but I usually focus on what they do worse and try and nurture the into a pure allrounder. This however is quite risky.
 
I'd try and find an allrounder who is good at one skill (batting or bowling) rather than one who is average at both. It's going to be a lot easier if you can just develop one part of his game, rather than both. If there is someone good enough at one to start with of course.

If I play them when they young they tend to perform horribly and their stats ruined and after that no matter how good their FC an OD stats are they always struggle in Int arena.
Wats the typical age of an allrounder to induct him to INT side. And should I keep them in the side but not giving chances and put them on techniques?

Prefferably, yes. This is of course best when you have to pick 18 man squad as then it is easy but when you choose 12 man squad it can be difficult whether to end up having him as 12th man, or not in the squad. Generally I would have them in the squad ready and if someone is not performing in the matches I give the trainee a net instead of practice then put him in, and after he has played that match then I put him onto technique and choose whether to play him or have him on sidelines. The typical age I personally bring all rounders into the International side to nurture them would probably be 23 lowest, unless they have very good stats. I generally don't go and be just International team though as I am usually County & International so I would need someone to back me up though. It can be easy with County sometimes though as you can give them technique for years and then put them into the international squad when they are 24/25 and they should lead a great career.

Hey Jaze ,your tip has done the trick ,I have one allrounder who is my effective 1st change bowler taking a piece at 33 in Test, He is performing brilliantly in the worldcup with batting avg of over 50 and bowling of 10 per wkt.

OH just lost the semi final vs England ,they require 10 in the final over and later 4 in last ball which they did........................

My allrounder is now my teams captain with highest run scorer as well as highest wicket taker for my team this year.
